The aim of this study is to examine the relationships between participative leadership, affective commitment, job satisfaction and turnover intention. The data were obtained from a total of 382 employees in five different hotel in Ankara. Correlation and regression analysis were performed to test the relationships between variables and research hypotheses. The results reveal that participative leadership has a significant and negative impact on employee’s turnover intention and has a significant and positive impact on job satisfaction. Affective commitment has a partial mediator role on the relationship between participative leadership and turnover intention. It was also determined that affective commitment has a partial mediator role on the relationship between participative leadership and job satisfaction.
